한국과 북미의 취업시장 비교 및 미래

    북미의 취업 시장을 한 마디로 표현하면 마케팅이다. 공채나 시험으로 뽑는 한국과는 달리 북미에서는 공채 시험이 전혀 존재하지 않는다.   변화하는 여건에 맞춰 채용과 해고를 반복해 나간다.   심심찮게 들은 이야기가 북미의 자기 PR 세대에 관한 이야기이다.  즉, 자신을 적극적으로 마케팅을 펼쳐야지 취업이라는 타이틀을 얻게 된다.

   북미 회사라고 시험이 전혀 없지는 않다. IQ 테스트가 불법이지만 많은 기업에서 이름만 바꾸어 시행하고 있다.  한국에서처럼 영어, 상식, 전공 등의 시험을 보기도 하지만 대부분 약식으로 간단한 시험이다.  또한 필요한 인력을 수시로 채용하는 방식이 보편적이다. 보편적으로   한국에서는 전공, 영어 등의 점수를  중요시하는 반면 북미는 업무 능력을 더 중요시한다.  회사 입장의 프로세스도 북미가 더 간결하다.  이러한 특성으로 한국 기업의 인사비용이 더 많이 소요된다.  또한 교육 훈련비까지 더하면 한국 회사의 비용은 더 커지게 된다.  물론 필요에 따라서 사내교육(in-house training)이 북미회사에도 몰론 있다.  다만, 채용 특성상 한국 기업은 ‘만들고 고쳐서 회사 문화에 맞는 인재상 확립’ 이라는 철학이 있다면 북미 기업은 ‘현재 상황의 업무에 능숙하고 변화에도 강한 인재’를 원한다.

    다른  포스팅에서도 늘 강조하는 것은 바로 ‘문제해결’ 능력이다.  단순히 임기응변으로 대변되는 의미가 아닌 폭 넓은 의미이다.  조금 과장하면 한국 회사는 프로그래밍을 할 줄 몰라도 개발자로 채용한다.  외주관리로 해결하고 생산성을 높일 수 있는 인재를 원한다.  반면 북미에서는 프로그래밍도 잘 하고 혼자서 해결할 수 있는 인재를 원한다.  

    또한, 업무 표준을 준수하면서 스스로 동기부여하여 성실하게 일하는 인재를 원하는 것은 어느 나라에서나 원하는 인재일 것이다.

이민오면 1세대고 그 자녀는 2세대인데, 1.5 세대는?

     북미의 이민자들에게 또 하나의 고민은 자녀문제이다.  많은 수의 이민자들이 자녀 교육을 위해 답하기 때문에 이민자들에게 자녀 교육의 문제는 상당히 중요한 문제이다.  일단, 생업에 대한 문제가 어느 정도 해결이 되면 많은 한인들의 특성상 자아실현 보다는 자녀교육에 많은 관심을 갖게 된다.

    먼저 1.5세대를 분석해 볼 필요가 있다.  부모는 1세대이지만, 자의가 아닌 부모를 따라 이민을 온 이민자를 1.5세대라고 구분해 부른다.  문제는 이들 모두로 하나로 묶고 있지만, 동일한 특성으로 보기에 어렵다.  억지스러울지 모르지만, 1.1 세대에서 1.9세대까지도 세분화해서 볼 필요가 있다.  한참 성장기에는 1년의 차이도 크기 때문이다.

어떤 장벽이 그들에게 있을까?

    일단 1.5 세대가 겪는 스트레스를 분리해야 한다.  단순하게는 많이 알려진 문제인 언어 문제와 민족의 정체성(?)에 관한 이야기는 여기서는 가볍게(?) 패스한다.  그 보다 더 심각한 문제가 도사리기 때문이다.

• 학교 폭력, 왕따
• 조직 폭력배, 마약, 총기 등의 범죄

• 문화의 충돌
• 리더(맨토, 코치)의 부재
• 언어 문제
• 종교 강요
• 학업 스트레스

    어떻게 보면 오자마자 힘든 사회생활에 바로 뛰어드는 부모 세대 (1세대)보다 쉬워보일 수도 있지만, 그들에게 도사리는 더 많은 유혹과 갈등은 그들을 많이 병들게 한다. 

2007년 버지니아 공대 한인 1.5세대 총기난사 사건

    되짚어보기에 너무나 안타까운 사건이지만, 33명 사망이라는 큰 희생을 치루고도 상황은 별반 달라지는게 없어 보인다.  그 이후에도 따돌림과 인종차별을 호소하는 한인 1.5 세대 학생의 목소리를 같은 대학은 무시했고, 그 학생은 총기 자살하는 끔찍한 결말을 맞이하였다.

 2015년 베트남계 1.5 세대 부모 청부 살인 사건

    부모는 난민으로 캐나다로 이민하여 제조업체에서 노무자로 일하며 열심히 생활하였다.  부모는 자식들은 더 좋은 생활을 할 수 있도록 학교교육 이외에도 여러 가지 사교육으로 양육하였다.  성적은 모두 A 이상이었고, 누구나 알만한 토론토의 약대를 졸업하고 연구소에 취직하였다고 하였다.  하지만, 이 모두는 모두 거짓이었다.  성적은 위조되었었고 그녀는 남자친구들과 타락하여 고등학교 중퇴자였다.  부모에게 거짓이 들통나고 어릴 때부터 학업에 스트레스를 심하게 준 부모가 두려워졌다.  결국 남자친구를 통해 알게 된 다른 친구에게 부모를 청부살해한다.

또 바뀐 세대

    최근의 이민자(new comer)들은 나름 한국에서 X 세대이고 기존의 보수적이고 완고한 세대와는 다르다고 자부한다.  그만큼 자식들과 간극이 좁다고 느끼지만 실상은 그렇지 않다.  부모 세대와는 다르게 유투브를 즐겨보고 한국 문화에 대해 접하는 속도도 빠르다.  몇 세대전에 이민 온 1.5 세대들은 한국 문화와 거의 단절되었지만, 현재는 그렇지 않다.  과장되어 보이는 예이지만, 고등학교 졸업하고도 영어 회화가 어려운 친구들도 더러 있다.  학교에서도 한인들과만 어울리고 집에 와서도 한국 연예인들과 유튜버들의 동영상을 즐긴다.  주말에 종교활동도 한국계 교회, 사찰, 성당에서 이루어지기 때문에 현지인과의 접점이 점점 줄어들고 있다.

무엇이 대안인가?

    북미 이민을 택한 이민자들은 많은 것들을 꿈꾼다.  좋은 교육 환경, 마당이 넓은 저택, 함께하는 저녁식사 등 기본적으로 누리지 못한 혜택을 가지려고 무던히 노력한다.  그러나, 현실의 벽은 높아졌다.  소위 이민자의 블루오션이 레드오션으로 바뀌면서 현지 회사의 벽은 높아졌다.  치과의사였지만 건설현장에서 또 다른 치과의사였던 분은 정육점 사장으로 변해야 했다.  모 명문 과학기술대학을 졸업한 박사는 식자재 배달부로 또 다른 공대 박사는 한인 마트의 정육 코너에서 일한다.

    결국 부모 세대가 쉬운 이민으로 타협하는 동안 자녀들도 자연스레 부모를 따라 타협하는 쉬운 길을 택하게 된다.  부모 세대는 한인 사회에서 일하지만, 자녀들은 달라지기 원하기 때문에 강압적으로 명문대(?) 진학을 원하다.  북미에서는 정말 명문대라는 개념이 한국과 다르다.  하지만, 유독 중국계, 한국계, 베트남계 등이 자녀의 학업에 대한 강압이 큰 편이어서 꼭 지명이 들어간 대학을 들어가기 원한다.

생각을 바꾸고 생활 공간을 옮긴다.

    북미의 백화점에 가서 손님들을 살펴 보면, 고등학생으로 보이는 백인 학생들이 함께 쇼핑을 다닌다.  백인 연인들, 부부들, 동양인 부부, 연인들이 보인다.  의외로 다른 인종들이 함께 다니는 모습을 발견하기 쉽지 않다.  간혹 백인 남성과 동양인 여성은 눈에 띄지만, 반대되는 경우는 보기 어렵다.  만약 보인다면 거의 필리핀계이다.  다른 동아시아인들의 이런 어울림을 보기 어렵다.  그렇지 않은 예외적인 분들에게는 죄송하지만 이것이 현실이다.

    

    부모세대가 사는 곳이 1.5 세대가 사는 곳이고, 부모세대의 종교가 자녀들의 종교가 된다.  새로운 소통이 이루어질리 만무하다.  조금씩이라도 바꿔어 볼 필요가 있다.  정확한 통계는 아니지만 이민자들에게는 통하는 이야기가 다운타운 쪽보다 변두리로 이민간 자녀 세대가 공부와 영어를 더 잘한다는 것이다.  한국과 관련된 상점은 생활권이기 보다 관광지가 되어야 한다는 것이다.

대화의 폭을 넓혀야 한다.

    앞서 예들 들은 베트남계 여성의 성장과정은 평범했다.  열심히 일하는 부모, 무난한 오빠.  그러나 그 내면은 끔찍했다.  부모와의 대화는 오로지 학업에 대한 이야기 뿐이었다고 한다.  이 짧은 글에서 전 세계 모든 청소년 문제와 교육문제를 다룰 수는 없지만, 결국 어느 전문가나 이야기하는 대화는 명약이다.  다만, 일방적인 훈계보다는 들어 주고 함께 공감하는 것이 중요하다.

    1.5 세대들은 목적의식을 갖는 것이 중요하다.  부모를 따라 온 것이 아닌 자신의 앞 날을 위해 스스로 어느 정도 의견이 반영되었다는 것을 인지하여야 한다.  앞 날에 대한 성공, 행복, 영광, 사랑 등에 대해 함께 고찰해 나가야 하는 것이 중요하다.

    "세계적으로 경쟁은 점점 심화되어 간다.  현명한 삶의 프로토콜을 설계한다는 것이 쉽지는 않다.  어렵기에 더 많은 고민을 할애해야 하는 때가 된 것이다."

 회사 업무 중에 많이 듣는 단어가 '개선'이다.  원래는 품질관리 용어로, 미국에서 시작된 품질관리가 일본으로 건너 가서 '전사적 품질경영'으로 발전하면서 그 관리 방법 중 하나로 발전되었다.  일본식 발음으로 '카이젠'이라 하고, 다시 북미·유럽으로 건너가서 '지속적 개선 (continuous improvement)'으로 자리잡았다.

기본적인 철학은 업무 중 발견된 불합리성을 찾아 합리적인 관리상태로 개선한다는 취지이며, DMAIC (define, measure, analyse, improve, control) 단계를 통하여 문제를 정의하고 분석하여 개선한다는 의미이다. 

한국 사회가 너무 경쟁적이라 우리는 모두 피곤하다.  하지만, 북미 생활에 경쟁이 없을까?  사람사는 곳은 어쩌면 너무나 같은 모습이다.  사내 생존 경쟁, 승진 경쟁, 담합, 견제, 차별 등이 존재한다.  유리 천장을 그들이 만들었다고들 하는 사람들도 있지만, 그들이 아닌 그것은 우리의 원천적인 모습이기도 하다.

외노자의 삶은 피곤하다.  친구, 친척도 가까이 있지 않아 심리적 부담감이 크다.  부모와 함께 있어도 다른 환경에서 자라 낯설게 느껴질 때도 있다.  결국 인생은 혼자라고 깨달으며 스스로 채찍질하며 일어서 보려해도 늘 옆에는 벽이 위에는 천장이 느껴져 삶은 고단하다.

잠시 어제의 나를 생각해 본다.  어제 나는 계획보다 15분 늦게 일어 났고, 회사에서는 처음 보는 서류에 잠시 당황했었다고 가정해 본다.  이제 나는 14분만 늦게 일어날 것이고, 회사의 서류는 두 번째 처리하게 될 것이다.  옆을 보고 위를 보면 늘 상대하기 벅찬 상대들이지만, 어제의 나를 보면 만만하다.  왜냐하면 어떻게 개선해 나갈지 내가 잘 알기 때문이다.

이제 어제의 나와 경쟁을 해 보자.  그리고 개선해 나가 보자.  DMAIC같은 말은 몰라도 적어도 어제의 나는 이길 수 있고, 개선할 수 있다.  이 것이 진정한 지속적 개선이고, 경쟁에서 승리하는 묘수인 것이다.
